Why References Matter in Creative Hiring (and How to Get Great Ones)

Guide for creatives and businesses · 2 min read · By Ripple One

A beautiful showreel tells you what someone can make. A good reference tells you what they are like to work with at 6am on day four.

In creative industries, skill is only part of the picture. Projects run on tight timelines and small teams, so reliability, communication and attitude matter just as much as talent. That is why references carry so much weight, and why they should not be an afterthought.

For hirers: what a reference tells you that a portfolio cannot

  • Role accuracy. What did this person really do on that credit?
  • Reliability. Did they deliver on time, and how did they handle problems?
  • Collaboration. How did they treat colleagues, juniors and clients?
  • Growth. Did they take feedback and improve?

Questions worth asking a referee

  1. How did you work with this person, and for how long?
  2. What were they responsible for?
  3. What are they especially good at?
  4. Was there anything they found difficult, and how did they handle it?
  5. Would you work with them again?

Quick tip: The last question is the most revealing. Pay attention to hesitation as well as the words.

For freelancers: how to get references that help

Ask at the right time

Ask while the project is fresh, ideally in the last week or just after wrap, when your work is still top of mind.

Ask the right people

Pick people who saw your work closely: a head of department, producer or client, not just the most senior name on the project.

Make it easy

A short, specific request gets better answers than a vague one. Remind them which project you worked on together, say what the reference is for, and keep it to a few questions. People are far more likely to write something good if it takes five minutes.

Give something to work with

Share the role you want next, and two or three things you would love them to mention, such as a tight turnaround you hit or a problem you solved. Always let them say it in their own words.

Rules of thumb for everyone

  • Get permission before you list someone as a referee or share their contact details.
  • Keep it honest. A balanced, genuine reference is more credible than gushing praise.
  • Respect privacy. Only collect and use personal details for the purpose agreed.
  • Say thank you and offer to return the favour.

The bottom line

References turn “this person looks good” into “this person is a safe choice.” For freelancers, a growing list of them is one of the most valuable assets you can build. For hirers, a five-minute call can save weeks of problems.
